基于关系观,对下属-主管匹配、领导认同、领导-成员交换和企业研发人员工作投入的关系进行了探讨,揭示了下属-主管匹配对工作投入的影响机制。通过254对研发主管和研发人员的配对问卷调查发现,下属-主管匹配对企业研发人员工作投入具有显著正向影响;下属-主管匹配不但可以分别通过领导认同和领导-成员交换中介作用对工作投入产生正向影响,而且可以通过领导认同,再通过领导-成员交换对工作投入产生正向影响。
Based on the concept of relationship, the relationship between subordinates-supervisor matching, leadership identification, leader-member exchange, and corporate R&D staff input was discussed, revealing the influence mechanism of subordinate-supervisor matching on job input. A paired questionnaire survey of 254 R&D supervisors and R&D personnel found that subordinate-supervisor matching has a significant positive impact on the work load of corporate R&D personnel; Subordinate-supervisor matching can not only work on the job through leadership recognition and leadership-member exchange mediation. It has a positive impact, and can be positively influenced by leadership recognition and then through leadership-member exchange.
