近年来,企业持续成长导向下如何实现企业组织顺利变革成为组织与战略研究领域热议的话题。本研究以企业组织变革过程为线索,采用探索性单案例研究,以深圳市富兴科技有限公司为研究对象,在已有研究回顾的基础上,基于企业持续成长视角,初步建立组织变革任务、协同行为策略以及变革阶段特征三者关系分析框架,结合ASD理论模型,对富兴组织变革中三个协同阶段进行系统分析。本研究发现:(1)企业组织变革中不同阶段的战略、技术、人才三个协同层次经过了层次平衡、层次互补与层次协同的演变过程;(2)企业组织变革中不同阶段分别对应互信机制、整合机制以及共存机制三种协同机制;(3)根据企业组织变革不同阶段特征,企业分别采取了嵌入型协同行为策略、互动型协同行为策略和联盟型协同行为策略三种协同行为策略,使企业不同层次合理匹配并实现有效协同,从而达到企业持续成长目标。
In recent years, how to realize the smooth transformation of enterprise organization under the guidance of sustained growth of enterprises has become a heated topic in the field of organization and strategic research. In this study, taking the process of enterprise organizational change as a clue, the exploratory single-case study was taken and Shenzhen Fuxing Technology Co., Ltd. was taken as the research object. Based on the existing research and review, based on the sustained growth of the enterprise, Collaborative behavioral strategy and the characteristics of the transformation phase of the relationship between the three analysis framework, combined with the ASD theoretical model, Fuxing organizational changes in the three stages of the collaborative system analysis. The research found that: (1) The three levels of strategy, technology and talent in different stages of organizational change have undergone the process of level equilibrium, level complementarity and level synergy; (2) The corresponding stages of organizational change correspond to the mutual trust mechanism (3) According to the characteristics of different stages of organizational change, the enterprises adopt three kinds of coordinated behavior strategies: embedded cooperative behavior strategy, interactive collaborative behavior strategy and union type cooperative behavior strategy, respectively Enterprises at different levels and reasonable matching and effective coordination, so as to achieve sustained growth goals.
