目的分析乡镇干部工作满意度现状,探讨组织支持感在其职业紧张对工作满意度关系中的中介作用。方法采用整群抽样法,以辽宁省葫芦岛市、凤城市和抚顺市1 545名乡镇干部为研究对象,采用《付出-回报失衡问卷》、《工作满意度问卷》和《组织支持感问卷》对其职业紧张、工作满意度和组织支持感情况进行调查。结果乡镇干部职业紧张总分为(66.1±6.8)分,工作满意度总分为(71.1±13.1)分,组织支持感总分为(42.2±9.9)分。职业紧张、组织支持感对工作满意度的预测作用均有统计学意义(P<0.01);组织支持感在职业紧张与工作满意度之间的中介效应为0.190,占总效应的48.3%。结论乡镇干部组织支持感在职业紧张与工作满意度间起部分中介作用。
Objective To analyze the current situation of job satisfaction of township cadres and to explore the intermediary role of organizational support in the relationship between job stress and job satisfaction. Methods A cluster sampling method was used in this study. A total of 1 545 township cadres in Huludao City, Fengcheng City and Fushun City of Liaoning Province were selected as research objects. The questionnaires of “pay-return imbalance”, “job satisfaction questionnaire” and “questionnaire of organizational support” Investigate their job stress, job satisfaction and organizational support. Results The total occupational stress of township cadres was (66.1 ± 6.8) points, the total score of job satisfaction was (71.1 ± 13.1) points, and the score of organizational support was (42.2 ± 9.9) points. Occupational stress and organizational support were statistically significant predictors of job satisfaction (P <0.01). The mediating effect of organizational support on occupational stress and job satisfaction was 0.190, accounting for 48.3% of the total. Conclusion The township cadres’ sense of organizational support played a part-mediated role in occupational stress and job satisfaction.
