农村小学教师流失问题与补充机制研究——基于对安徽省S县部分小学的调查

调查表明,安徽省S县部分农村小学教师持续流失,调出人数大于调入人数,流失的多为男性教师,且多为担任主要学科或紧缺专业的学历较高的骨干教师。究其原因,主要在于农村小学教师的工作任务重、压力大、“进修难”、生活单调、向往城市生活、收入偏低等。解决农村小学教师流失的对策是:一方面,扩大小学教师培养规模,培养全科型农村小学教师,提高农村小学教师待遇,加强现代教育技术培训,评优和奖励政策向农村小学教师倾斜;另一方面,通过建立农村小学教师选录机制、城乡教师交流机制、顶岗实习长效机制、综合利用选择机制等办法,不断向农村小学补充教师。 The survey shows that some rural primary school teachers in S County of Anhui Province continued to drain and transferred more than the number of transferred persons, mostly being male teachers, most of whom are mostly key teachers with major academic qualifications or scarce professional qualifications. The reason is that the primary school teachers in rural areas work heavy tasks, pressure, “difficult to learn ”, monotonous life, longing for urban life, low income and so on. The countermeasures to solve the loss of rural primary school teachers are as follows: on the one hand, expanding the scale of primary school teachers’ training, cultivating general primary school teachers in rural areas, improving the treatment of primary school teachers in rural areas, strengthening the training of modern educational technology, appraising and rewarding teachers in primary schools in rural areas; On the one hand, we should continue to supplement teachers in rural primary schools by establishing a system of selection of teachers for primary schools in rural areas, an exchange mechanism for teachers in urban and rural areas, a long-term internship mechanism for internships, and a comprehensive selection and utilization mechanism.
