目的:通过建立结构方程模型分析ICU护士组织沉默行为、工作满意度对离职倾向的影响。方法:以青岛市3所三级甲等医院综合ICU的205名护士为研究对象,采用组织沉默问卷、工作满意度问卷和离职倾向问卷进行调查。结果:ICU护士组织沉默(2.83±0.51)分,工作满意度(3.01±0.36)分,离职倾向(2.19±0.74)分,组织沉默对工作满意度呈负相关,对离职倾向呈正相关,工作满意度对组织沉默、离职倾向起部分中介效应。结论:ICU护理管理者应当重视组织沉默对工作满意度及离职倾向的影响,采取相应措施减少护士组织沉默行为,提高护士工作满意度,降低离职倾向。
Objective: To establish the structural equation model to analyze the impact of ICU nurses’ organizational silence and job satisfaction on turnover intention. Methods: Totally 205 nurses in ICU of three Grade-A hospitals in Qingdao were selected as research objects. The questionnaire of organizational silence, job satisfaction questionnaire and turnover intention questionnaire were used to investigate. Results: The ICU nurses’ scores of Silence (2.83 ± 0.51), Job satisfaction (3.01 ± 0.36), Turnover intention (2.19 ± 0.74), Silence of organization were negatively correlated with Job Satisfaction, Positive correlation with turnover intention, Job satisfaction Degree of silence on the organization, leaving part of the intermediary effect from the tendencies. Conclusion: ICU nursing managers should pay attention to the impact of organizational silence on job satisfaction and turnover intention, and take corresponding measures to reduce nurses’ silence, improve job satisfaction and reduce turnover intention.
