基于资源保存理论,本文分析了领导下属权力距离价值观的一致性对下属工作绩效的影响。通过两次问卷调查,采用跨层次多项式回归分析、块变量分析以及带邹氏检验的“两步法”结构方程分析的方法,对收集到的数据进行了一致效应和跨层次带调节的中介效应检验。研究结果表明:(1)领导下属权力距离不一致会导致员工情绪衰竭。(2)不一致的情况中,领导权力距离高—下属权力距离低时更容易产生情绪衰竭。(3)情绪衰竭中介了领导下属权力距离一致性对工作绩效的影响。(4)同事支持调节了这一过程。本文提供了领导下属权力距离价值观差异性对员工工作绩效影响的情绪路径及可能的解决途径,也对研究的意义和未来研究方向进行了讨论。
Based on the theory of resource conservation, this paper analyzes the influence of the consistency of the values of leadership subordinate power on subordinates’ work performance. Through two questionnaire surveys, cross-hierarchical polynomial regression analysis, block variable analysis, and the “two-step method” structural equation analysis with Chow’s test were used to achieve consistent effect and cross-level adjustment of the collected data. Mediation test. The results of the study show that: (1) Inconsistent leadership of the subordinates leads to emotional exhaustion of employees. (2) In the case of inconsistency, leadership power is high - emotional failure is more likely to occur when the subordinate power distance is low. (3) Emotional failure mediates the influence of the consistency of leadership subordinate power on job performance. (4) Colleagues supported the adjustment of this process. This paper provides the emotional path and possible solutions to the influence of the leadership subordinate power distance value on employee performance, and also discusses the significance of the research and future research directions.
