员工可以为自己做出不道德行为,也可以为组织做出不道德行为。为了探究员工为组织做出不道德行为的原因,本研究采用问卷调查法,以377名我国员工为样本,从社会网络的角度分析不道德亲组织行为的原因及其机制。研究结果表明,社会支持对不道德亲组织行为有显著的负面影响,组织承诺在社会支持和不道德亲组织行为之间起完全中介作用;社会损害对不道德亲组织行为存在显著的正面影响,组织承诺在社会损害和不道德亲组织行为之间起部分中介作用。文章最后讨论了这些研究发现的理论与实践意义。
Employees can make unethical behavior for themselves or they can make unethical behavior for the organization. In order to explore the reason why employees make unethical behavior for the organization, this study uses questionnaire survey method and 377 Chinese employees as a sample to analyze the reason and mechanism of immoral pro-organizational behavior from the perspective of social network. The results show that social support has a significant negative impact on the behavior of immoral pro-organizations, and organizational commitment plays a complete intermediary role between social support and immoral pro-organizational behavior. Social harm has a significant positive impact on immoral pro-organizational behavior, Organizational commitment to play a part-mediated role between social damage and immoral pro-organizational behavior. Finally, the article discusses the theoretical and practical significance of these findings.
