通过对6家企业的管理者及其直线下属进行配对抽样调查,简述多层线性模型,探究了伦理型领导行为对员工工作满意度的影响,并分析领导的情绪劳动在其中的跨层调节作用。结果表明伦理型领导风格能够提高下属的工作满意度,情绪劳动起到了跨层调节作用:表层扮演和深层扮演这两种情绪劳动策略会显著削弱伦理型领导行为对下属工作满意度的正向影响。
Through the sample survey of managers and their subordinates in six companies, the paper briefly describes the multi-layered linear model, explores the impact of ethical leadership on employee job satisfaction, and analyzes the cross-layer adjustment of the leadership’s emotional labor effect. The results show that ethical leadership style can improve subordinates ’job satisfaction, and emotional labor plays a role of cross-layer adjustment: the two emotional labor strategies, surface and deep, significantly reduce the positive impact of ethical leadership on subordinates’ job satisfaction .
