基于自我一致性理论探讨授权型领导对员工建言行为的影响机制,检验组织信任的中介作用和组织政治知觉的调节作用。通过对本土企业内703份员工数据的层级回归分析,发现:组织信任部分中介授权型领导(包括以身作则、参与决策、提供指导、信息分享和关心下属)对员工建言行为的正向影响;组织政治知觉显著调节授权型领导通过组织信任影响员工建言行为的中介作用。研究结论不仅丰富了授权型领导对员工建言行为的作用路径研究,也扩充了授权型领导力发挥效用的边界条件。实践方面有助于指导管理者如何提高人力资源实践水平,从而激发员工建言行为。
Based on the theory of self-consistency, this paper explores the influence mechanism of empowerment leadership on employee behavior, the mediating role of organizational trust and the regulatory role of organizational politics perception. Through the hierarchical regression analysis of the data of 703 employees in the local enterprises, it is found that the organization trusts the positive influence of authorized leaders (including lead by example, participation in decision-making, guidance, information sharing and concern with subordinates) Perception significantly regulates the mediated role of empowerment leaders in influencing employee behavior through organizational trust. The conclusion of the study not only enriches the research on the role of empowerment leaders in the path of employee behavior, but also expands the boundary conditions in which empowerment leadership plays its role. Practical aspects help to guide managers how to improve the level of human resources practice, so as to inspire staff suggestions.
